Significado del trabajo y sentido de la profesión en la academia. Un estudio en el contexto colombian

Resum: Introduction. The research was framed in the context of the transformation of work, especially the located in the academy. Their focus was the analysis of the configuration of the meaning of work and the sense of the profession in a group of Colombian university teachers. It was conducted in two parts: a theoretical framework and an empirical study. The first was to construct a general approach to work and a description of changes in their conditions of implementation, as well as their relationship with the labor wellbeing. On this basis, it was analyzed the metamorphosis of the university, especially the emergence of academic-capitalism, and also their impact on the meaning of work and the sense of the profession of teaching and research, understood in terms of academic professionalism. Method. Quantitative data were collected through a questionnaire assessing working conditions, workload, work wellbeing, burnout and engagement: for empirical study, a mixed design that allowed the combination of different data collection techniques applied. This questionnaire was administered to groups of teachers from various Colombian universities chosen by criterion of theoretical representativeness. Qualitative information was obtained through two ways: First, through a series of open questions in the same questionnaire. These include which invites participants to define their work experience with five keywords. These data were supplemented with information obtained through a semistructured group interview. To study the quantitative data were applied descriptive statistics and correlation analysis. For the treatment of qualitative information they were used techniques of textual analysis and content analysis, as well as maps of association of ideas. Results. The surveyed professionals expressed numerical moderate satisfaction with their working conditions at the academy. This view was corroborated and nuance to the lexical and textual information. The information obtained from teachers investigated showed some general trends to the configuration of the meaning of academic work in flexible working conditions. Among the salient elements of this configuration highlighted some discomfort associated with the perception of work overload, of precarious contractual conditions and loss of identity links with academia. This was especially reflected through correspondence analysis and content analysis of maps of association of ideas. Moreover, correlation analysis found positive components of sense of profession, most notably those relating to commitment, dedication and engagement to academic work and a remarkable sense of professionalism associated with the teaching vocation. Conclusions. The correspondence analysis showed a configuration of the meaning of work and the meaning of the academic profession which included two opposing sides: wellbeing and discomfort. The investigated Colombian university teachers thought their work and profession on the one hand in terms of personal fulfillment and responsible exercise in teaching and research. And on the other they were concerned by the fragmentation of their work and the pressure to compete, especially in the field of research, due to requirements of the new academic management. This tension between the sense of the profession and the imperatives of the new academic order was lived as a source of psychosocial stress affecting one's quality of working life and quality of work performed. These observations indicate a need to prevent problems and challenges which should be addressed.
Resum: Introducción. La investigación estuvo enmarcada en el contexto de las transformaciones del trabajo, en especial del situado en la academia. Su foco de análisis fue la configuración del significado del trabajo y del sentido de la profesión en un colectivo de profesorado universitario colombiano. Se desarrolló en dos partes: un marco teórico y un estudio empírico. La primera consistió en una aproximación general al constructo trabajo y en una descripción de los cambios en sus condiciones de realización, así como de su relación con el bienestar laboral. Sobre esta base, fue analizada la metamorfosis de la universidad -en especial la irrupción del capitalismo académico-. Y también sus repercusiones en el significado del trabajo y en el sentido de la profesión del profesorado docente-investigador, entendido en términos de profesionalismo académico. Método. Para estudio empírico, se aplicó un diseño mixto que permitió la combinación de diversas técnicas de recogida de información: Los datos cuantitativos fueron colectados mediante un cuestionario de evaluación de condiciones de trabajo, carga de trabajo, bienestar laboral, burnout y engagement. Este cuestionario fue aplicado a grupos de profesores pertenecientes a diversas universidades colombianas elegidos con criterios de representatividad teórica. La información cualitativa fue obtenida a través de dos vías: En primer lugar, mediante una serie de preguntas abiertas incluidas en el mismo cuestionario. Entre ellas figura la que invita a los participantes a definir su experiencia laboral mediante 5 palabras clave. Esta información se complementó con la obtenida mediante una entrevista grupal semiestructurada. Para el estudio de los datos cuantitativos fueron aplicados estadísticos descriptivos y análisis de correspondencias. Para el tratamiento de la información cualitativa fueron utilizadas técnicas de análisis textual y de análisis de contenido, así como mapas de asociación de ideas. Resultados. Los profesionales encuestados expresaron numéricamente una moderada satisfacción con sus condiciones de trabajo en la academia. Esta visión se corroboró y matizó con la información léxica y textual. La información obtenida del profesorado investigado evidenció ciertas tendencias generales a la configuración del significado del trabajo académico realizado en condiciones laborales flexibles. Entre los elementos salientes de esta configuración destacó cierto malestar asociado a la percepción de sobrecarga de trabajo, de precarización de las condiciones contractuales y de pérdida de vínculo identitario con la academia. Ello se reflejó especialmente a través de los análisis de correspondencias y del análisis de contenido de mapas de asociación de ideas. Por otra parte, el análisis de correspondencias descubrió componentes positivos del sentido de la profesión, entre los que destacan los relativos a entrega, dedicación y compromiso con las tareas académicas y un notable sentido del profesionalismo asociado a la vocación docente. Conclusiones. Los análisis de correspondencias mostraron una configuración del significado del trabajo y del sentido de la profesión académica incluyendo dos caras contrapuestas: bienestar y malestar. El profesorado universitario colombiano investigado pensó su trabajo y su profesión por un lado en términos de realización personal y de ejercicio responsable docente e investigativo. Y por otro se mostró preocupado por la fragmentación de su trabajo y por la presión a competir, especialmente en el campo de la investigación, por exigencias de la nueva gestión académica. Esta tensión entre el sentido de la profesión y los imperativos del nuevo orden académico fue vivida como fuente de estrés psicosocial afectando la propia calidad de vida laboral y también la calidad del trabajo realizado. Estas observaciones señalan unos problemas que hay que prevenir y unos desafíos que cabe afrontar.
